Numerous studies persistently illustrate high rate of turnover among direct support professionals. Research has supported that programs intended to socialize new hires can yield positive organizational outcomes such as influence retention (Allen & Meyer, 1990). This project focused on the continuous improvement of a New Employee Orientation program for a small residential care facility located in northeastern NY. Analysis of program content and feedback from new hires was conducted in a formative evaluation to provide the leadership of the organization with recommendations for program development and improvement. Development of the organization's New Employee Orientation could influence retention of new hires, overall decreasing administrative costs, increasing the quality of services provided to residents, balancing the ratio of employees to residents, and increasing employee satisfaction. Qualitative and quantitative feedback was analyzed and presented in a report for leadership of the organization. Based on the findings from the formative evaluation, adjustments were made to the New Employee Orientation. A comparative analysis of the turnover rates prior and post adjustments to the components of NEO resulted in higher retention of new hires of employees who participated in NEO post adjustments. It is concluded that development of the program has aided in this organization's retention of new hires. Keywords: Health Care Administration, Gail Young, training, organizational socialization.
