Affective Events Theory states that there are different antecedents of employee's work attitudes (i.e., job satisfaction) that lead to different behaviors. The theory differentiates between behaviors that are driven by affective reactions of the employee and those that are driven by employee judgments. As a result, both affective reactions and cognitive judgments need to be analyzed in order to accurately predict employee behavior. Until now, this theory has received little empirical evaluation. The present research used path analysis to examine the model fit of Affective Events Theory with a student sample. Alternative models were tested in an effort to determine other influences on employee behavior. The results indicated a mediocre model fit for Affective Events Theory. Alternate models that were examined failed improve model fit. However, many of the paths predicted in the model were found to be significant. Interestingly, testing of alternate models revealed several significant paths that AET predicted to not be significant. It appears that while Affective Events Theory accurately accounts for the importance of affect on employee behaviors, there are still several critical pieces missing in the model. Several recommendations are made for future research in this area.

Although Affective Events Theory (AET) by Weiss and Cropanzano (1996) had a seminal role in the affective revolution in organizational behaviour and is still actively used in modern research, the last review that analysed the AET literature in-depth was published in 2005. The present thesis closes this gap by reviewing organizational behaviour literature that used AET since 2005. By conducting a systematic literature review in the FT-50 journals, 37 articles are ultimately retained in the final sample. The retained articles are grouped by their research foci and the results of the literature review are integrated in two frameworks: one highlights the research trends and gaps in organizational behaviour since 2005 and the other displays the specific elements studied within AET since 2005. While AET continues to be a widely used theory in organizational behaviour literature and can be successfully applied to study affect and its consequences on the team-level, there is still dissonance regarding the true nature of certain behavioural outcomes and the underlying processes of the theory remain underexplored.

Personality constructs are often used in organizational psychology as predictors of job performance, job satisfaction, and other important outcomes. Alexithymia is a personality trait which has received very little attention in the organizational literature, but may also be a useful predictor of these outcomes. Alexithymia describes the relative inability to think about, identify, and express emotions. This trait is integrated with Affective Events Theory in order to explore whether it affects emotions and other outcomes. Through two studies from distinct samples, the role of alexithymia as a moderating variable is tested. In addition, the incremental predictive validity of alexithymia above and beyond the five-factor model of personality is examined. The results indicate that alexithymia may act as a moderator of some emotional experiences at work, but primarily seems to affect outcomes for college students. Alexithymia significantly incrementally predicts variance in several outcomes for students and employees and may be especially useful for predicting contextual performance. Implications for future research and practice involving alexithymia are discussed.
