Professional coaching has extended from the C-Suite's upper echelons to the mainstream and emerged as a viable customizable human capital management initiative democratizing professional coaching (Colletta, 2020; Joo, 2005; Kampa-Kokesch & Anderson, 2001). Experienced professional coaches often refer to "coachability," which is a component of a successful coaching engagement. However, the term needs to be researched and expanded upon in the current professional coaching literature. Current research on coachability follows within sports, sales performance, entrepreneurship, and workplace/employee.This mixed-method (survey and semi-structured interviews) exploratory study identified that professional development coachability exists and possesses identified specific associated attributes. This understanding was essential in establishing a professional development coachability construct, definition, and profile. Professional development coachability (PDC) is a complex system or construct that intersects in personal traits, coach and coachee dynamics, and social, environmental, and psychological components. PDC has been defined as an amalgamation of external and internal factors that align at a specific moment under specific circumstances. It is complex, malleable, and impacted by the circumstances and conditions in and around the coaching engagement. Study 1 (survey, n=209) identified the internal/intrinsic behavioral factors that influenced professional development coachability through the eyes of experienced professional coaches. This study resulted in a five-item coachability profile established by quantitative [(N of Items=5) Cronbach's Alpha .75, Cronbach's Alpha Based on Standardized Items of 0.76 and a valid n=40] and supported qualitatively. Study 2 (semi-structured interviews/mini survey, n=44) was conducted with experienced professional coaches, a subset of the survey participants, almost one year after the initial Study 1. Based on the results of the five-item survey in Study 2, the five-attributes profile from Study 1 was supported quantitatively by Study 2 [(N of Items=5) Cronbach's Alpha .70, Cronbach's Alpha Based on Standardized Items of .70 and a valid n=44]. The profile presents critical attributes or factors that a client/coachee intrinsically brings (perception of coachability) to support the coaching process. Subsequently, the five attributes/factors profile and identified external factors inductively derived from Study 2 set the foundation for an initial definition and theoretical framework for professional development coachability. Volatile, complex, and ambiguous work environments require organizations to focus on continuous employee development and performance improvement across all organizational levels. As a result, organizational development (OD) practices for employee development rapidly increased throughout the past decade. One such vital individualized training intervention – organizational coaching – facilitates continuous behavioral change, development, and performance improvement across employees (Joo et al., 2012). Researchers, like practitioners, though, often examine coaching in isolation, focusing on the coach without considering the impact those being coached (i.e., coachees) have on the success of the coaching process. Coachees’ ability to seek, thoughtfully consider, act, and change behavior based on feedback provided during coaching interactions (i.e., their coachability) remains a critical, yet understudied factor in the coaching equation. A targeted examination of employee coachability, therefore, offers a more in-depth understanding of the coaching dynamic. Thus, I extensively explored antecedents, behaviors, and outcomes of employee coachability. The goals of this research centered on contributing to the organizational coaching and coachability literatures through a thorough examination of employee coachability, which includes the interplay between managerial (i.e., organizational) coaching and employee coachability. While I initially examined employee coachability as a method through which organizations can maximize coaching interactions, the data indicates employee coachability functions independently of coaching behaviors. In other words, regardless of the quality of the coaching relationship, nature of feedback provided (i.e., quality and properly delivered), and environment (i.e., psychologically safe, feedback seeking supportive), coachable employees still seek, demonstrate receptivity to, and implement feedback to drive individual development and performance improvement. So, while coachability behaviors (i.e., feedback seeking, feedback receptivity, and transfer of coaching/feedback) surely remain important for optimizing coaching interactions (i.e., coaching cannot be effective without the coachee’s willingness to receive and implement coaching), the findings suggest the importance and impact of coachability spans these interactions. Specifically, employee coachability drives individual job performance, adaptability, and promotability. Research finds employee adaptability as a vital driver of organizational effectiveness to generate competitive advantages. As such, organizations may consider employee coachability a competency to which they hire or train employees in order to achieve and sustain competitive advantages.

With an increased projection of new sales jobs and reported shortage of sales talent, the authors aim to identify individual and situational factors leading to coachable graduates. A model is proposed to investigate antecedents to coachability through a study of collegiate sales competition participants. Specifically, the study examines leadership style, trait competitiveness, motivation, and adaptive selling behaviors as antecedents of coachability. Leadership style is found toinfluence coachability. The study also finds intrinsic and extrinsic motivational traits increase the likelihood of coaching, and individuals with adaptive behaviors are more receptive to coaching. Trait competitiveness, however, has no direct effect on coachability but rather has an indirect effect through intrinsic and extrinsic motivation. Further, the authors provide guidance to firms to select coachable employees as well as suggestions for academics to prepare coachable andwork-ready graduates.
