The advent of globalization results in more and more employees being sent on international assignments to other countries. With the number of expatriates and their families who live and work in foreign countries increased in recent years, culture shock became a phenomenon. This study offers important implications concerning the identification of successful cross-cultural adjustment of expatriates. It introduces the problem of a culture shock as the extent of the differences in cultures between the expatriate's home country and the foreign country. The exchange of goods services and technologies, as well as the foreign direct investments (FDIs) of multinational companies (MNCs), increased rapidly over the past decades. The increased FDI volume led to an increasing number of expatriates that are sent from MNCs to observe and support the successful implementation of the investment. Expatriates are getting in contact with a new and unknown culture, which might cause problems in cross-cultural interaction. Many different studies show that a significant share of foreign assignments fails. In the studies, the share varies between 16-40 % of expatriates that fail to execute their business tasks and/or are not able to adapt to the new culture and environment. This can cause tremendous costs and loss of image for the MNC. The objective of this scientific paper is to define success and failure in cross-cultural adaption as an expatriate. It should become clear which characteristics and skills are particularly important in the selection process. Different measures should be presented that increase the chance of success for effective implementation of the business task, as well as intercultural integration. The scientific paper contains four chapters. At the beginning of chapter two, the key terms culture and expatriate are defined before their relation gets explained. Afterwards, possible problems and conflicts during the cross-cultural adaption in the new living and working environment are stated. In the new culture, many expatriates experience a culture shock. The w-curve model shows the emergence and recovery of a culture shock in the new country and after returning home. Then important skills and criteria for selecting are explained to find the most suitable expatriate. The second chapter ends with pre-departure measures that can enable a faster and better cultural-adaption process for the expatriate. The third chapter contains a case study based on a German expatriate in China. The cultural standards of the two countries are compared to discover cultural differences. Various measures are given to show how the execution of the business task and the cross-cultural adaption can be successful. In the last chapter, the key findings of this paper are summarised. The paper ends with a conclusion and an outlook, where further significant research needs are addressed.

In the field of international business research cross-cultural analysis continuously gains in importance. Hofstede’s systematic study on cross-national cultures in the 1980s is considered one of the most influential contributions to cross-cultural research. Capturing several of Hofstede’s cultural dimensions, the project Global Leadership and Organizational Behavior Effectiveness (GLOBE) presents a more up-to-date research program dealing with the effects of cultures on organizational processes. Project GLOBE offers additional insights into the relationship between cultural distance and expatriate adjustment by introducing the dimensions Performance Orientation, Humane Orientation and Assertiveness. The GLOBE authors House et al. (2004) performed a large-scale cross-cultural study in 62 societies across the world during the 1990s. The methodological approach included a survey of approximately 17,000 middle managers. The results were published and edited by House et al. in 2004. The most salient finding was that there exist nine cultural dimensions. Moreover, the authors subdivided each of the dimensions into 2 facets: society as it is and society as it should be, meaning a description of some prevalent practices and personality traits in the society and a concept of an ideal society, according to the respondent.

Hence, this Master Thesis empirically seeks to find a divergence of language proficiency and willingness to communicate towards the adjustment dimensions and additionally investigates adjustment in the beginning of the international assignment and the current point-in-time. Furthermore, these relationships are examined on a potential interaction of the expatriates’ hierarchical position, since it has been argued that language is more important for supervisory personnel and willingness to communicate more denoted to upper management levels. The moderating effect of the assignees’ assignment vector is scrutinized in order to confirm whether the comprehensive model of international adjustment (Black et al, 1991) applies equally well to all 97 participating expatriates. Quantitative analysis revealed a positive relationship of both communication skills towards interaction and work adjustment dimension with a higher significance level at the current point-in-time and a slightly higher importance of willingness to communicate to explain the relationship. Hierarchy level and assignment vector, contrariwise, do not indicate any significant relevance on the adjustment progress.

In the first part of the study the influence of intrinsic and extrinsic motivation to accept an IA on the acculturation attitude is investigated, and the effects of the acculturation attitude on general, interaction, and work adjustment are examined. Intrinsic motivation is positively related to mainstream culture orientation. Mainstream culture orientation is in turn related to interaction adjustment, but not to general and work adjustment. The second part of the study explores the influence of expatriate adjustment on strain, task, contextual and adaptive performance and the intention to leave the assignment prematurely. General adjustment was negatively related to strain, while work and spouse adjustment showed a positive relationship to strain. Interaction adjustment was not significantly related to strain. This study found that expatriate and spouse adjustment were not significantly related to any of the three facets of performance. Spouse adjustment and strain were both related to the intention to leave the assignment prematurely.
