This research qualitatively investigates the practice of "interculturality" in the leadership and organizational life of the local church through comparative case-studies of five Malaysian churches engaged missionally with Nepali migrants. As a concept, interculturality emerged in fields exploring intercultural interactions, emphasizing mutuality in the encounters and hybridization of cultures. It is especially salient in education and socio-political discourses that address the integration of minority and immigrant groups. Its values are assumed in missiology, but its explicit expositions are mainly through Roman Catholic reflections on migration. In recent years, they articulated in the "intercultural church," interculturality's implications for the local church - highly pertinent for Malaysia's multiethnic-language context where churches often have multiple language congregations, including that for migrants. Since current explications are essentially conceptual, this study seeks to theorize interculturality and the intercultural church from grounded research. Framed by Heifetz's Adaptive Leadership model and the intercultural competence models of Earley and Ang's Cultural Intelligence (CQ) and Bennett's Developmental Model of Intercultural Sensitivity (DMIS), it gathers and analyzes data at two levels. At the individual level of Malaysian leaders immediately engaged with Nepalis, interculturality is found to be positively associated with intercultural leadership effectiveness, as in the capacity to perform more diverse leadership roles. At the organizational level, higher level interculturality across different congregations is restricted by contextual constraints. However, different churches show variant blends of integration. Furthest on a continuum toward the most integration, a "unified church identity" suggests a more intercultural approach to church life vis-à-vis a multicultural approach that tends to minimize cross-cultural interactions and inadvertently encourages an ethos set by the dominant group. The study sharpens the concept of interculturality by categorizing it into three deepening dimensions: 1) external behavioral expressions, 2) explicit ideas and perspectives, and 3) implicit cognitive and affective processes. It shows that the intercultural church is better understood as an approach to church life that addresses the concerns of interculturality rather than one that categorically lays claim to its practice in all its dimensions. Practically, the study offers handles for missiologically informed local church engagement with migrants and the culturally different in contexts that are both multilingual and multiethnic.
