Le point de départ de ces recherches est double. D'une part, le constat d'une transformation des entreprises aussi bien du point de vue de leur articulation au marché que de leur organisation interne, avec l'hypothèse corrélative d'une extension d'un nouveau paradigme productif. D'autre part, l'existence dans les discours et les pratiques d'une centralité d'investissements immatériels consubstantiels aux exigences requises par ces nouveaux impératifs productifs. Il restait évidemment à préciser ce que pouvaient être (ou non) ces investissements. L'hypothèse a été de prendre au sérieux la notion d'investissement et, pour ce faire, de réaliser un travail d'analyse dans deux directions : la question de la décision rationnelle et celle de la spécificité des ressources humaines. Ceci a amené à définir l'investissement immatériel par deux propriétés : l'intentionnalité attachée à un tel acte économique, l'existence d'outils d'objectivation, de mise en oeuvre et d'évaluation de l'investissement. A partir de là, et de l'hypothèse de rationalités locales qui interagissent avec la rationalité globale du projet d'investissement, l'article analyse la construction des différents apprentissages professionnels et des stratégies des divers acteurs qui concourent à la réalisation pratique de l'investissement et de son efficacité. A partir de quatre cas empiriques, on montre notamment, malgré la relative disparité des terrains, qu'il y a une forte liaison entre la nature de l'activité des agents (travail plutôt technique ou plutôt centré sur la coordination fonctionnelle) et les types d'apprentissages réalisés. Cette liaison vaut aussi sur le plan des mécanismes de coordination/coopération entre la hiérarchie et les agents, et sur l'engagement de ces derniers dans l'investissement. Ces faits suggèrent qu'il y a des formes de généralité des mécanismes induits par l'investissement immatériel, ce qui est tout à fait central dans un cadre où ces derniers sous-tendent l'extension de nouveaux modèles productifs.
