The work of student affairs professionals is demanding and unpredictable. This book addresses the particular challenges that it presents to women in mid-career.While much has been written about new graduate students, new professionals and senior administrators in student affairs, scant attention has been paid to the issues of mid-career, and particularly as they impact women.Here are the stories of over twenty women, from widely different backgrounds, reflecting on their lives at mid-career. The purpose of this study was to understand the experiences of women who have children and work in mid-level student affairs positions. The study of this phenomenon was driven by four problems: (a) women face barriers in rising to upper-level leadership positions, (b) women are more likely than men to leave the field of student affairs, (c) there is a dearth of research related to women who have children and work in student affairs, and (d) the mid level has received inadequate research attention. These issues for women in student affairs called for further examination of career development strategies and work-life balance support and initiatives. Without meaningful support for career development and work-life balance, women professionals may continue to leave the field at a higher rate than men. Within the naturalistic inquiry research paradigm, I adopted a phenomenological approach. Fifteen women at colleges and universities in Texas, who held mid-level student affairs administrator positions and were mothers, were interviewed. Data were analyzed using the content analysis method. The findings indicated that the dual roles of being a mother and an administrator presented challenges and rewards for each participant. The women often experienced overlap or collision between the two roles and the navigation of the role collision prompted the women to develop strategies to address these challenges. The five most common strategies that participants used were (a) building support systems, (b) defining boundaries, (c) managing time efficiently, (d) focusing on family, and (e) taking care of self. An analysis of the women's experiences related led to five major conclusions: (a) mother + administrator = a potentially rewarding challenge, (b) acknowledging role interconnectedness is important, (c) combining the two roles comes at a cost, (d) career path is shaped by dual identifies, and (e) personalized strategies are key to success. Based on the findings, a new conceptual framework was developed to capture the essence of women administrators in student affairs. Implications for human resource development were drawn to address career development and work-life balance issues in the field of student affairs.

Women account for over half of the populations of enrolled students and employed staff and administrators in higher education. In student affairs, women current accounts for over 60% of employees at the entry and mid-levels of administration, but less than half of all senior-level executive positions are filled by women. Furthermore, the majority of the women in senior-level student affairs administrative roles work at two-year institutions; doctoral granting research intensive universities have the lowest numbers of women student affairs professionals in senior-level positions. The career pathway to advance from entry-level to senior-level positions is unclear, and as a result, many women are remaining stagnant at the mid-level without a clear understanding of how to advance. The purpose of this study was to gain an understanding of how women professionals entering the field of student affairs in public research universities can chart a career pathway from their entry point to senior-level student affairs administrator positions. Because the numbers of female students and women in student affairs administration is continuing to grow, it is important that women are equally represented at the senior-levels at the top institutions in the U.S. Five current senior-level student affairs administrators, holding jobs at public four-year doctoral granting research universities in two states in the south central region of the U.S. were the participants for this study. Through purposeful sampling, the participants were identified to engage in this qualitative comparative case study inquiry. Various methods of data collection were used including: face-to-face semi-structured interviews (the primary source of data), document collection, and journaling. The research questions for this inquiry encompassed three broad inquiries including: (a) the reason female senior-level student affairs administrators choose to enter and remain in the field of student affairs, while attempting to chart a career pathway to senior-level positions at public four-year doctoral granting research institutions; (b) the experiences of women senior-level student affairs administrators, and how these experiences impacted their successful advancement to their current roles; and (c) advice for aspiring women senior-level student affairs administrators. The findings suggested that women can expect to experience both positive and negative encounters that will affect their career progression. The participants provided insight and advice for women in student affairs who aspire to become senior-level administrators that incorporated the importance of building a strong professional network of colleagues, embracing and leading change, and continuing education and professional development. Women must be intentional in creating a meaningful and rewarding career in student affairs and play a major part in developing their pathway to the top.

This phenomenological study is about the decision-making process of women with young children at the mid-level student affairs position who decide to opt out of their career for a minimum of one year, and for some, return to higher education. The study is based on interviews with 17 mid-level college administrators and mothers of young children, infant to pre-teen, who chose to opt out of their careers rather than continuing to balance family and career. Though the individuals interviewed are each unique in their socioeconomic status, education, and career path, their issues and concerns are similar. They openly revealed the various compromises and tradeoffs they experienced as professionals and parents. They discussed the necessity of determining what one values in student development, whether one has stopped growing at one's current institution, and why opting out would or would not be worthwhile. Informed by related research (Bennetts, 2007; Hewlett & Luce, 2005; Johnston, 2001; Levtov, 2001; Marshall, 2006; Nobbe & Manning 1997, Sagaria & Johnsrud, 1985), interview probes guided the exploration of personal and professional experiences that led these women to their current status. Common themes of the interviews noted that the participants felt that the lack of support and flexibility in the work environment and among their supervisors led to their decision to opt out of their career path for a particular period of time. Some chose to return to their career after some time away while others went on a different journey. Participants in this research study described the role that factors such as self-efficacy, outcome expectations, and personal goals played in their career decisions. These factors are part of Lent, Brown, and Hackett's Social Cognitive Career Theory, which served as a contextual frame for the study. This theory posits a combination of personal emotional influences and external contextual influences on career decision-making. Although this study does not lay out a definitive path for women to follow in order to manage both motherhood and a career in student affairs, it does demonstrate a need for further research on the mutual benefits to employee and employer for flexibility in the workplace.

Research has examined the experiences of women faculty in higher education. However, the experiences of non-faculty mid-level women administrators within higher education continues to be understudied. Women are often the majority in non-faculty positions, yet men dominate senior level positions. Instead, women are frequently clustered in entry and mid-level administrative roles within student affairs divisions or departments, often with limited access to career ladders. Drawing on the theoretical framework of gendered work organizations, this study explores the experiences of women working in non-academic departments, and analyzes how these experiences impact their career advancement at four-year public universities. More specifically, I examine workplace culture, elements of advancement, and student affairs as a helping profession as plausible factors that explain the disparate outcomes of non-faculty women working in higher education.
