Dieneueren Entwicklungen auf dem Gebiet der Organisationstheorie lassen immer deutlicher erkennen, daß betriebswirtschaftlich-orga nisatorische Fragestellungen im Rahmen der herkömmlichen diszi plingebundenen Forschung in ihrem vollen Problemgehalt allein nicht mehr erfaßt werden können. Das hat zur Folge, daß eine Steigerung der Effizienz der Organisationsforschung nur durch eine Überwindung disziplinärer Grenzen und durch ein parallel hierzu erweitertes Fro hlernverständnis erzielt werden kann. So findet in der jüngeren be triebswirtschaftlich-organisatorischen Literatur insbesondere die Systemforschung, die aufgrund ihrer interdisziplinären Ausrichtung zweifellos neue Impulse in unsere Disziplin zu tragen vermag, zuneh mende Beachtung. Im Mittelpunkt dieses Ansatzes steht die Allgemei ne Systemtheorie, die von der Annahme ausgeht, daß Eigenschaften, Zustände und Verhaltensweisen unterschiedlicher realer Systeme durch formal isomorphe Systemgesetze erklärt werden können. Da Organisationstheorie und Systemtheorie vom Inhalt und Anliegen her gemeinsame Ansatzpunkte aufweisen, ist zu erwarten, daß die All gemeine Systemtheorie den Prozeß der organisatorischen Theorie bildung zu erleichtern und darüberhinaus Anhaltspunkte für die Ge staltung betrieblicher Systeme zu bieten vermag. Die Übertragung systemtheoretischer Aussagen wird jedoch dadurch erschwert, daß die Beiträge zu dieser Theorie in den verschiedensten, vorwiegend naturwissenschaftlich orientierten Fachrichtungen entwickelt wurden und daß es bislang an geschlossenen Darstellungen des systemtheore tischen Konzeptes fehlt.

Based on the assumption that this struggle results from obsolete management paradigms, this work aims to outline a systemic view of organizations and groups, as well as approaches to manage and change them. This work adopts a fundamental question: What dynamics evolve in organizations and groups (or teams) as a significant part of organizations that increase or decrease management's influence and the organizations’ or groups’ ability to induce change? This work delivers a systematic approach to equip readers with analytical tools to arrive at their own understanding of a wide range of different organizations or groups. This literature-based work describes causal and systemic theories to explain human behavior based on an analysis of organizations based on systems theory. Looking through different lenses provides insights into organizations’ underlying structures—namely, the machine, game, or façade metaphors. Formal and informal structures and their interactions have been analyzed in different lifecycle stages, immobility, and replaceability. The construction of a systemic view of groups shows group-specific dynamics and behavioral patterns. The specialization in groups drives local best practices, expected informal behavior, and a narrowed perspective of what is essential for the department or organization. These local rationalities are critical to leading groups or organizations. The explanations of groups and organizations clarify that a hierarchical understanding or an understanding that an organization, or even its culture, can be rationally planned is misleading. Organizations continually adjust to changing conditions in their environment but, unfortunately, not as their executives intend. Therefore, the change of organizations or groups is hypothesis-driven experimentation that integrates the “change of the change” from the beginning. Systemic interventions are based on observations and do not claim predictability. The manager’s primary tasks are to develop team reflexivity and autonomous decision-making, as well as increase variation and promote selections in the group or organization. Incremental approaches to management, group-reflection, and development, and lateral and formal mechanisms of influence must be utilized in combination with a comprehensive organizational analysis.

Betrachtet man die soziologisch-gesellschaftlichen, politischen, ökonomischen und technologischen Bedingungen, unter denen soziale Einheiten rational ihre Aufgaben zu erfül len haben, so scheint die Vielfalt der Bemühungen durchaus verständlich: Die AufgabensteIlung sozialer Systeme ist ständig komplexer, ihre Verände rungsgeschwindigkeit größer geworden; der Mensch als Träger der Aufgaben erfüllung stellt zunehmend und weitgehend veränderte Anforderungen an seine Mitarbeit im System; die Sachmittel ermöglichen dem Menschen eine wachsende Entlastung von bestimmten Aufgaben, beinhalten jedoch zugleich Probleme eigener Art. Derart erschwerte Bedingungen werfen die Frage nach Hilfsmitteln auf, die bei der Führung sozialer Einheiten zur Bewälti gung der Aufgaben zur Verfügung gestellt werden können oder bereits zur Verfügung stehen. Von ihnen wird es letztlich abhängen, ob und in welcher Form die sozialen Einheiten ihre Aufgaben auch in der Zukunft werden er füllen können. In the course of their elaboration, we will show that these principles are general – i. e. , that they hold for all organizations. 1. 5 Conceptual Background To describe organizations as social systems conducting experiments and to present principles for designing an infrastructure supporting the “social experiment,” we use concepts from (organizational) cybernetics, social systems theory, and Aristotle’s ethics. In this book, we hope to show that concepts from these traditions – as introduced by their relevant representatives – can be integrated into a framework supporting our perspective on organizations. To this purpose, we introduce, in each of the following chapters, relevant concepts from an author “belonging” to one of these three traditions and show how these concepts contribute to either describing organizations as social expe- ments (in Part I of the book), to formulating principles for the design of functions and organization structures supporting meaningful survival (Part II), or to formul- ing principles for the design of organization structures enabling the rich sense of meaningful survival (Part III). Of course, the relevance of cybernetics, social systems theory and Aristotle’s ethics can only be understood in full, after they have been treated in more detail – but based on what we said above, it may already be possible to see why these theories have been chosen as conceptual background.
