The purpose of this study was to examine both antecedents and consequences of high quality leader self-development activities. Specifically, Study 1 sought to delineate factors that impact the quality attributes of leader self-development activities and the effect of those attributes on performance outcomes. Study 2 investigated the impact of a training program to understand if leaders can be trained to make more effective decisions regarding the attributes in their self-development activities. Leaders from a multilevel marketing company completed two surveys over a period of three months with a training intervention in between the surveys. Data from the first survey administration (Study 1) demonstrated that engagement in high quality leader self-development activities is important to growing two types of performance. Specifically, experiential variety and the level of learner control in leader self-development activities positively impacted adaptive performance. Experiential variety was also a significant predictor of the performance of one's team, indicating that engaging in a greater variety of leader self-development activities helps to foster leader effectiveness. Further, Study 1 results showed additive and multiplicative effects of motivational variables (leader self-identity and modeling behaviors from the leaders' own leaders) and individual skill variables (self-appraisal and self-regulation skills) in the prediction of quality attributes. Study 2 examined the impact of training and demonstrated that leaders can be trained to impact choices regarding their self-development activities. Results showed that individuals who received training on the processes associated with effective leader self-development were not only more likely to engage in leader self-development activities, but those subsequent activities were more challenging and allowed for more learner control and learner engagement.

Although Leader Developmental Readiness (LDR) has been discussed in the leadership literature for over a decade, there has been little consensus on what factors constitute whether one is ready to develop as a leader. The purpose of our research was to consolidate and provide a cohesive model of the motivational components of LDR that encompasses the existing body of research. We used a longitudinal database containing 328 first semester freshmen students from five universities involved in leadership development programs to assess how the proposed LDR factors cluster and the antecedents of these factors. Our model suggests LDR as constituting a general readiness to learn, having a leader possible self (LPS), high leadership self-efficacy (LSE), and a motivation to lead. A hierarchical cluster analysis was conducted to explore how first semester college students participating in a leadership development program group cluster based upon their aforementioned components of LDR. The cluster analysis yielded two distinct groups of individuals which were entitled Mature LDR and Emerging LDR. The Mature LDR cluster was associated with higher general readiness to learn, LPS, LSE, and motivation to lead than the Emerging LDR cluster. Antecedents to these clusters were examined and it was determined that environmental support factors such as coming from higher social-economic status, having greater previous leadership experience, having a peer role model, and being more engaged in high school were found to predict being grouped into the Mature LDR cluster. Students entering a leadership development program during their first year in college with a high LDR were more likely to participate in leadership development experiences during their sophomore and junior year than those students entering with a low LDR.

The ability to identify emerging leaders and to accelerate their leader development is paramount for maintaining sound leadership within organisations across time. This longitudinal study sought to broaden current perspectives on the ability and motivationally based attributes that promote positive trajectories of leader development. This paper offers a framework for looking at readiness to develop as a leader as a proximal antecedent of the cognitive, emergence, and effectiveness outcomes of leader development. Leader developmental readiness specifically refers to one's ability and motivation to engage in leader development experiences, accommodate new skill-based knowledge and feedback into one's long-term memory, as well as the ability to employ this leadership-relevant information during the formation of self-concept beliefs (Hannah & Avolio, 2010). Meta-cognitive ability, self-concept clarity, learning goal orientation, developmental efficacy, and interest in leadership are all proposed as dimensions of leader developmental readiness (Avolio & Hannah, 2008). An individual with a high level of leader developmental readiness is proposed to be better prepared to engage in a greater breadth of learning experiences, and is better able to engage with, reflect upon, and learn from these experiences (Hannah & Lester, 2009). Extant research into leader developmental readiness remains in its infancy and is limited in elucidating how readiness predicts leader development across time. The role of self-attention as a moderator of the leader development process was also explored. The leader development of a sample of 1163 managers at an Indian IT company was tracked over three time periods, across a total of approximately 12 months of employment. Random coefficient modelling was employed to model participants' developmental trajectories of leader identity, leader self-efficacy, leader emergence, and leader effectiveness, over time, as a function of their leader developmental readiness. Results showed the dimensions of leader developmental readiness as significant antecedents of initial levels of leader identity, leader self-efficacy, and leader emergence; however, results varied when predicting initial levels of leader effectiveness. Interest in leadership and meta-cognitive ability showed some utility in predicting leader development over time. Reflective self-attention and ruminative self-attention were shown to relate differentially to the leader development process. The results of this research have important implications for identifying the variables that may accurately assess whether an individual is developmentally ready to engage with the content of a leader development program at the appropriate level.

Increased awareness of the crucial role of leadership as a competitive advantage for organisations (McCall, 1998; Petrick, Scherer, Brodzinski, Quinn, & Ainina, 1999) has led to billions spent on leadership development programmes and training (Avolio & Hannah, 2008). However, research reports confusing and contradictory evidence regarding return on investment and developmental outcomes, and a lot of variance has been observed across studies (Avolio, Reichard, Hannah, Walumbwa, & Chan, 2009). The purpose of this thesis is to understand the mechanisms underlying this variability in leadership development. Of the many factors at play in the process, such as programme design and delivery, organisational support, and perceptions of relevance (Mabey, 2002; Day, Harrison, & Halpin, 2009), individual differences and characteristics stand out. One way in which individuals differ is in their Developmental Readiness (DR), a concept recently introduced in the literature that may well explain this variance and which has been proposed to accelerate development (Avolio & Hannah, 2008, 2009). Building on previous work, DR is introduced and conceptualised somewhat differently. In this study, DR is construed of self-awareness, self-regulation, and self-motivation, proposed by Day (2000) to be the backbones of leadership development. DR is suggested to moderate the developmental process. Furthermore, personality dispositions and individual values are proposed to be precursors of DR. The empirical research conducted uses a pre-test post-test quasi-experimental design. Before conducting the study, though, both a measure of Developmental Readiness and a competency profiling measure are tested in two pilot studies. Results do not find evidence of a direct effect of leadership development programmes on development, but do support an interactive effect between DR and leadership development programmes. Personality dispositions Agreeableness, Conscientiousness, and Openness to Experience and value orientations Conservation, Open, and Closed Orientation are found to significantly predict DR. Finally, the theoretical and practical implications of findings are discussed.
