Previous research on achievement goal orientation theory has considered the influence of an individual's performance or learning goal orientation on goal setting, motivation to continue working towards a goal, and ultimate goal attainment. However, in many environments, including school and the workplace, there is a good chance that an individual is influenced or coerced to establish goals that are approved by another (e.g., individual's teacher or manager) that may be congruent or incongruent with their own individual goal orientation. This investigation considers a broad question, what is the influence of an authority figure's goal orientation on an individual's established goals? The annual performance review discussion, and in particular, the annual goal review and discussion are potentially revealing or personal conversations between managers and employees. Through the lens of goal orientation theory, this investigation will use managers' attitudes and perceptions, along with their stated goal preferences to determine if a manager's goal orientation could have a positive or negative impact on the goals that he or she supports in his or her employees. This study explores middle management's support of employee goals that are set as part of the Staff Review and Development process (SRDP) within the Information Technology department at a large research university and how this support may be influenced by manager's individual goal orientations. Results of this study indicate that there was no significant difference between a manger's goal orientation and the manager's preference for type of employee goal (learning or performance), nor between a manager's goal orientation and the manager's goal discussion or goal support behaviors.

[Truncated] More than ever before, organizations and their employees must be both dynamic and adaptable to survive and prosper in the global market. In response to this new business landscape, organizations are under increased pressure to motivate their employees to continually update their skills and adapt their behavior to changing job demands. Individual differences in the acquisition of new skills and motivation towards work outside of their strict job tasks can therefore determine individual as well as organizational success. The construct of goal orientation is emerging as a useful construct for understanding, at least in part, the differences between individual motivation strategies, organizational climate and employee behaviors. The most recent conceptualization of the construct describes four goal orientations that describe how individuals approach, interpret and respond in achievement situations. These are; mastery approach, a focus on self-referent learning and development; performance approach, a focus on outperforming others and demonstrating normative competence; performance avoid, a focus on avoiding poor performance; and mastery avoid, a desire to avoid loss of skills.Previous literature has primarily investigated the role of goal orientation on employee's task performance. This thesis extends this research by investigating the role of goal orientation in predicting non-task behaviors and performance in the workplace. Specifically, this thesis focuses on the possible negative ramifications of adopting a performance approach orientation on employee non-task workplace behavior. Across six chapters, and four empirical studies the hypothesis that a performance approach goal orientation causes individuals to engage in counterproductive and negative non-task behaviors is theorized and tested.

The investigation analyzes the relationship between employees' task goals and supervisory performance as moderated by n Achievement among a sample of first-level supervisors working under a formalized goal-setting program. Before need strength levels were taken into account, little consistent relationship was found between the five task goal attributes and performance. After dividing the subjects into high and low n Ach groups, however, it was found that performance was significantly related to increases in feedback and in goal specificity for high n Ach subjects, and to participation in goal-setting for low n Ach subjects. Goal difficulty and peer competition were found to be unrelated to performance for both groups. These results are then compared to other studies on the topic and it is concluded that individual difference factors, like n Achievement, must be taken into account in any comprehensive theory of goal-setting in organizations.
