In this study, we examine how business units of multidivisional firms adapt their activities in response to poor performance at the corporate and business unit levels. By linking performance feedback theory with theories of attention and M-form organizations, we show that corporate structure influences the relationship between performance below aspirations and business unit adaptation. Because corporate structure vertically differentiates performance goals and problemistic search, solutions to performance problems vary across corporate and business unit levels, with divergent implications for business unit adaptation. We examine business unit adaptation empirically through new product introductions in the global mobile device industry, finding that poor performance at the business unit-level leads to greater new product introductions. In contrast, corporate-level responses to performance problems have a negative cross-level effect on new product introductions. We also find that these negative effects are attenuated for strategically significant business units, which have more input into corporate responses. By linking structural and behavioral drivers of action, this paper contributes to the knowledge and understanding of adaptive behavior in multidivisional firms.

Performance Appraisals (PA) is a tool which is associated with employee performance evaluation. Researchers tend to disagree on the effectiveness of these systems. Academics claim that PAs improve employees’ performance through commitment, motivation and output increases, whilst providing an optimal basis for a reward system and training needs. Conversely, it is argued that PAs are flawed from inception since they are subjective, biased and unfair. The study critically assesses research on PAs and their effectiveness towards company goals, whilst identifying a set of criteria to test the extent of their effectiveness. The findings reject the notion that PAs are totally flawed and ineffective. The investigation discloses that HR Practitioners experience difficulties in assessing PAs fairness. The author recommends a number of initiatives to improve appraisees’ productivity as a direct result of PAs outcome, thus ensuring their effectiveness. Although the study reaffirms the scholars’ claim that PAs effectiveness is a very debatable subject, HR Practitioners still consider PAs as vital to manage employee performance throughout the foreseeable future.

Modern companies are beginning to see merit in real-time peer-based performance appraisal as its ability to capture continuous dialogue interactions and real-time feedback within the employee network becomes relevant in the context of current and innovative corporate performance management practice. An ongoing socially-based performance management system relies on real-time continuous feedbacks from employees to capture the view of an employee's performance and behavioral attitude from the people the employee works with on a regular basis. This study examines the potential impact of external organization structure and internal employee traits on employee peer evaluation ratings. In particular, we investigate the efficacy and consistency of multi-round employee peer-to-peer evaluation in a multidimensional context by using a comprehensive set of real-time peer feedback data across a period of 121 days obtained from DevelapMe, a real-time feedback application. The empirical results suggest that organizational structural factors such as geographic proximity between rater and ratee and team size and employee personal traits such as organizational culture profile and organizational competency categories significantly impact peer evaluation ratings after controlling for time-invariant unobserved characteristics. Moreover, we find that the sentiment of textual review and the frequency of review occurrence diminish the consistency and reliability of the peer performance ratings. Our study provides new insights into manager perception of interpreting employee assessment and implementing related operational strategies; the findings also offer guidelines for designing continual objectives and incentives for future performance management systems.
