Abstract The purpose of this correlational cross-sectional study was to explore the relationship between workplace empowerment and job satisfaction of nurses working in WRHA hospitals, following major organizational restructuring. Restructuring and downsizing in healthcare are not considered new phenomena. Healthcare organizations underwent numerous reforms in the early and mid-1990s. Two decades later, the healthcare sector is once again the target of restructuring. In 2017, the Winnipeg Regional Health Authority (WRHA) experienced considerable restructuring as the provincial government attempted to improve the effectiveness and efficiency of healthcare delivery to deal with budget short falls and improve quality of care. There has been minimal effort to understand the influences of structural empowerment on job satisfaction in more dynamic organizational contexts, such as organizational restructuring, especially, in Winnipeg, Manitoba. Kanter's Structural Theory of Organizational Empowerment (1977, 1993) is a framework that explains empowerment within the context of the organization. This study was conducted using a cross-sectional descriptive correlational study. An online survey methodology was used for this study. A total of 177 respondents (n=177) completed 3 questionnaires - Condition of Work Effectiveness Questionnaire-ll, the Mueller and McCloskey Satisfaction Scale, and a demographic questionnaire. The results of the study revealed that overall scores of structural empowerment, each subscale of structural empowerment was positively related to job satisfaction, and mandated overtime was negatively related to job satisfaction. This study furthers our understanding and knowledge about the importance of providing an empowered workplace environment for nurses following organizational restructuring, and its potential to impact job satisfaction.

Structural empowerment is a workgroup-level, multidimensional construct which includes opportunity for advancement, access to information, access to support, and access to resources. It has been found to be positively related to desirable outcomes such as job performance, organizational commitment, and psychological empowerment, and negatively related to absenteeism and turnover intentions. Frequently, a question arises with multidimensional measures: which dimensions are most important for the outcomes of interest? This question can be answered by conducting a dominance analysis. The present study explores the relative importance of structural empowerment dimensions in a nursing context using three critical outcome variables. One dominance analysis was a cross-level analysis in which individual-level psychological empowerment was regressed on the four structural empowerment dimensions Two dominance analyses were conducted at the workgroup-level. Workgroup level teamwork was regressed on to workgroup-level structural empowerment. The final dominance analysis regressed workgroup-level adverse events on workgroup-level structural empowerment. Data for this study comes from an archival dataset from 3,059 registered nurses nested in 239 workgroups in 21 hospitals across Ontario, Canada. Ninety-five percent of participants were female with an average age of 42.22 years (SD=10.19) and an average organizational tenure of 16.82 years (SD=10.88). Nurses reported average workgroup tenure of 8.13 years (SD=7.82). The average group size is 12.79 nurses. Results show that dimensions of structural empowerment differ in their predictive ability but that access to support and access to resources are the most important predictors of the nursing outcomes considered in this study.

The purpose of this study was to investigate the relationship between nurses' structural empowerment status and their job stress and job burnout (case study: Nurses in government hospitals in Tehran). Structural empowerment is an internal motivating factor that reflect the active role of employees in the organization. Working environment with support are the most important factor in creating job satisfaction in nurses. Nursing managers, with the knowledge of the results of this research, can provide an appropriate work environment for nurses with increasing organizational support. Abstract: Kanter''s theory (1993) maintains that access to empowerment structure would lead to positive organizational behaviour and that individual differences are inconsequential. This study proposed that Chinese cultural value of social orientation needs to be considered when applying the theory to nursing practice in Hong Kong. Based on the perspective of person-situation interaction, it was also hypothesized that need for empowerment and self-esteem would act as moderators in the empowerment process. In this study, job satisfaction and psychological well-being were used as outcome measures to evaluate the empowerment process. A cross-sectional survey research was conducted to test the hypotheses formulated in this study. Reliability and validity of the measuring instruments were first established in a preliminary study. All measurements were incorporated in a standardized questionnaire which also contained items on sociodemographic characteristics. The participants were Chinese frontline nurses (N = 556) from different areas of practice in an acute hospital, of which 83% of them were aged between 25 and 39. Education of the participants ranged from hospital-based training to Master degree. A great majority (86%) of the respondents were females. Confirmatory factor analysis supported Kanter''s four-factor model (i.e., opportunity, information, support, and resources) of nursing empowerment. Availability of formal and informal power was found to facilitate access to empowerment structure. Measures of empowerment were of satisfactory reliability and construct validity. Access to empowerment structure was associated with subjective feelings of being empowered. This feeling of psychological empowerment mediated the impact of structural empowerment on outcome measures. Nurses with higher education or higher nurse rank reported greater access to empowerment structures. They also exhibited greater job satisfaction and better psychological well-being. Less experienced nurses reported greater access to opportunity and supports, whereas more experienced nurses exhibited greater job satisfaction and psychological well-being. The association of structural empowerment with job satisfaction was less significant among nurses who held stronger view of social orientation, but these nurses enjoyed better positive well-being with greater access to empowerment structures. Structural empowerment was associated with positive outcomes among nurses who reported high need for empowerment, but not among those whose need was low. With access to empowerment structure, nurses with high self-esteem reported a higher level of job satisfaction than did those with lower self-esteem. However, structural empowerment promoted positive well-being among nurses with moderate self-esteem, but not among those of high self-esteem. The impact of structural empowerment was negative among nurses of low self-esteem. This study confirmed the applicability of Kanter''s theory of structural empowerments among Hong Kong frontline nurses whose ecological culture was predominantly collectivistic. However, to implement structural empowerment effectively, the model needs to be expanded to include cultural-personality factors such as social orientation, need for empowerment, and self-esteem. This dissertation examined the interrelationship of organizational culture; macro (structural) and micro (psychological) empowerment; and job satisfaction. Specifically, this dissertation: (1) built upon the insights and framework of prior research literature that suggest the relationship of macro (structural) and micro (psychological) empowerment and its effect on job satisfaction (2) expanded existing empowerment models by introducing organizational culture as an influential organizational phenomenon (3) assessed the level of degree how organizational subculture groups perceive organizational culture, macro (structural) and micro (psychological) empowerment; and job satisfaction contextual attributes. The dissertation utilized mixed method research combining both a quantitative and qualitative study with a triangulation of methods. The quantitative study employed a sample of 258 federal government employees and used hierarchical linear modeling techniques, multiple regression, hierarchical regression analysis, and independent T-test of sample means to test for main and mediator effects. The qualitative study employed a sample of 69 federal government employees and used open-ended content analysis to analyze data. Results from the quantitative study revealed that there are strong and positive relationships of organizational culture; macro empowerment, micro empowerment; and job satisfaction. Further, the quantitative study revealed that occupational subculture influences the level of perception of organizational culture; macro and micro empowerment; and job satisfaction. Results from the qualitative study provided rich and robust descriptive results complementing the quantitative study.
