Although there are over three million registered nurses in the United States, the national nursing shortage has reached epic proportions, with a vacancy rate of 9.9%. One of the contributing factors to the nursing shortage is the lack of qualified nursing faculty. While formal mentoring programs have been identified as best practice in supporting the expert nurse clinician in their transition into the novice nurse faculty role, these programs are not consistently implemented in schools of nursing. In this phenomenological study, the perceptions of nursing leaders regarding barriers to the implementation of formal mentoring programs were analyzed. Using a semistructured interview, six nursing school leaders were interviewed focusing on their perceptions of formal mentoring programs for novice nursing faculty. Findings of this study showed that nursing school leaders believe that mentoring programs are effective in supporting the novice nurse faculty in their role transition. Nursing leaders did, however, identify the barriers of human capacity, incentivization, and budgetary constraints to the implementation of formal mentoring programs. These barriers often outweighed the positive effects of formal mentoring programs. Nursing schools can enter academic partnerships with hospitals or secure grant funding to help support the implementation of formal mentoring programs. Additionally, working with novice mentors on how to teach someone to teach will be invaluable to the mentor dyad. With the current shortages of nurses and the need for additional nurse educators, it becomes imperative that the profession of nursing seek out methods of encouraging and mentoring our novice nurse educators. A research study was performed to determine if nursing programs in Arkansas are implementing the strategy of mentoring to elevate job satisfaction and retention of nurse educators. Participants were invited to complete a self-reporting questionnaire consisting of 17 questions designed to assess for the presence of a mentoring program, as well as the method for selection of those serving as mentors. The sample invited to participate consisted of program directors, chairs, or deans of nursing schools in Arkansas. These individuals were targeted because of their status and would have full knowledge of their programs in the areas such as the number of faculty, and any processes implemented for the mentoring of new faculty members. Review of findings showed that 82.35% of respondents indicated their institutions did have mentoring programs, and 50% of the respondents indicated there was a formal plan for mentoring of novice nurse educators.

Low retention rates, especially of newly licensed registered nurses (NLRN), translates to a significant financial burden to medical centers due to costs associated with training the new nurse. The nursing leadership at a large community medical center that is currently experiencing an upward trend in turnover rates aims to increase the retention of newly licensed registered nurses through a formal mentorship program. To assess and validate mentorship program needs, the EL-MSN CNL team focused this quality improvement project on conducting a literature review and needs assessment that included key informant interviews, a general survey for registered nurses, and a focus group. A total of nine nursing leadership staff from the medical center participated in the key informant interviews, 141 registered nurses from the medical center completed the general survey, and three registered nurses that had participated in the New Graduate Training Program participated in the focus group. Results from the needs assessment validated the need for a formal mentorship program at this medical center, with over 90 percent of all survey participants stating that mentorship was important or very important in their nursing practice. Additionally, over 50 percent of survey participants would be willing to mentor a NLRN on their specific unit. The needs assessment also informed concrete recommendations to develop a formalized mentorship program that meets the needs of the medical center. The recommendations include introducing a culture of mentorship, integrating the formal mentorship program with the clinical ladder progression, and incentivizing participation. The evaluation plan of the formalized mentorship program includes two surveys that will serve a dual purpose to evaluate the New Graduate Training Program and formal mentorship program. A third survey that will evaluate participant satisfaction with the formal mentorship program. In addition to assessing and validating the needs for a formal mentorship program at this medical center, this quality improvement project highlights areas of potential impact of mentorship on promoting professional development and engagement of the newly licensed registered nurse, increasing nursing competence, addressing lateral violence, increasing retention rates, and increasing job satisfaction.

Mentoring programs have shown benefits in providing nurses with support, career coaching, professional development and retention. The nursing shortage, high acuity of our patient population, and the challenges faced in retaining nurses has prompted the development of a mentoring program within two community-based system hospitals. Mentoring has benefits for both the newly hired novice and experienced nurses as they transition to a new professional role, clinical practice area, nursing education environment, nursing leadership position or in the development of an evidence-based practice study or research study (Academy of Medical-Surgical Nursing [AMSN], 2012; Boyle & James, 1990; Cashin & Newman, 2010; Kohn, 2014; Bryant, et al., 2015). The mentoring dyad between the more experienced nurses (mentor) and the newly hired nurse (mentee) can provide a caring and nurturing relationship that can positively influence the mentee's intent to stay. The formal mentoring relationship guides not only the new graduates, but those experienced nurses transitioning into the new healthcare organization. The primary focus of this pilot research study was to measure the intent to stay of newly hired nurses following the implementation of a formalized mentoring program. The study comprised of a small sample of newly hired nurses within two faith-based community hospitals. Although there was no statistical significance, the pilot research study builds a foundation for further research into the benefits of the mentoring relationship of newly hired nurses.
