Millions of individuals donate their time to volunteer work each year. Additionally, expectations of socially responsible practices on the part of organizations and the positive relationship between the social and financial performance of organizations are leading to a growing interest in corporate social responsibility among management and researchers. One method to achieving greater corporate social responsibility is corporate-sponsored volunteering. Many benefits have been associated with corporate volunteerism. However, an understanding of why these outcomes occur is lacking. Also lacking is an understanding of why individuals engage in corporate volunteerism. Although studies have identified several demographic variables associated with volunteering in general, few studies have examined variables beyond simple demographics, and fewer still have examined antecedents of corporate volunteering. In the current study, the theory of planned behavior, functional motives for volunteering and citizenship performance, and perceived locus of causality are used to integrate contextual, attitudinal, situational, and motivational variables in order to present and empirically test a framework to help explain why individuals participate in corporate volunteerism. Data were collected from 110 individuals employed in two organizations supporting corporate volunteerism in order to examine the antecedents of participation in this behavior. Results indicated that antecedents of intentions included in the theory of planned behavior and its extensions were related to intentions to participate in corporate volunteerism and, in some cases, actual participation in this behavior. Furthermore, functional motives for volunteering and citizenship performance were related to the regulations specified by the perceived locus of causality continuum. These motives, conceptualized as general orientations towards particular behaviors relevant to a contextual domain, were related to the situation-level decision-making antecedents of intentions in several cases. Finally, several of the relationships between the contextual-level generalized motivational constructs and intentions to participate in corporate volunteerism were mediated by the situational-level antecedents of the theory of planned behavior. Specifically, the relationship between social motives and intentions was mediated by subjective norms. The relationships between each of identified regulation, values, understanding, and organizational concern motives with intentions were mediated by attitudes toward corporate volunteerism. Perceived behavioral control also mediated the relationship between understanding motives and intentions.

The results suggested that the meaningfulness of a volunteer task influenced the frequency of volunteering, but that this relationship was not affected by the meaningfulness of regular job tasks. In terms of employer-relevant consequences, volunteering had a positive indirect effect on job performance (specifically, citizenship and counterproductive behaviors) by increasing employee identification with the employer. Although employer volunteer encouragement did not moderate this effect, employer encouragement did exhibit a positive indirect effect on employee job performance by fostering employer identification. Finally, employees who volunteer more frequently benefited personally in terms of increased self-esteem and life satisfaction.

Supporting employee entrepreneurship is among major challenges contemporary organizations face. All of this forces companies to act more sustainably and responsibly in order not to lose their ‘license to operate’. The ways in which companies can perform CSR are manifold. One opportunity is to implement Corporate Volunteering (CV): Originating in the United States in the late 1970s it has also become an issue of increasing importance in Europe - particularly since the European Commission designated 2011 as the ‘European year of volunteering’. The skill development which volunteering entails is one reason why more and more companies these days conduct CV programs. The qualities in question, which are honed through CV are manifold – depending on the type of service. In this regard, Corporate Volunteering apparently has the potential of creating not only a winwin but a triple win situation since, apart from the company and the social institution, the employees are also supposed to benefit. What academic research particularly has not focused on so far is the often mentioned but – in most cases – not discussed advantage for Human Resource Development (HRD), which is a quite obvious one in my opinion: Since the improvement and acquirement of knowledge and skills as well as – broadly speaking – the employees’ attitude towards their work and employer are central points in a company’s Human Resource Development activities, my thesis will concentrate on the implications of Corporate Volunteer programs concerning the development of new skills and attitudes. This will be illustrated by an extensive literature review as well as a concrete, practical example, namely Erste Group in Austria.

For a long time, volunteering lacked standardized data sets allowing methodologically robust comparative analyses and global policy making. Starting from 2011, the International Labour Office (ILO) and the United Nations (UN) have provided global statistical standards for organization-based and direct volunteering which offer path-breaking opportunities. The global statistical standards on volunteering are however only relatively known. They also have to face difficult methodological and substantial challenges: Can they really account for the local varieties of volunteering in the different areas of the world?
