Für den Autor galt es in dieser Studienarbeit die zentrale Fragestellung zu beantworten, welche Faktoren zum Erfolg eines organisatorischen Wandels beitragen und ob es besondere Schwerpunkte gibt, die es bei einem Change Management zu berücksichtigen gilt. Weiter sollte die Übertragungsmöglichkeit der Ergebnisse auf Projekte in KMU Berücksichtigung finden. Der Verfasser hatte sich mittels einer Literaturrecherche diesem Thema des organisatorischen Wandels und des Change Managements systematisch genähert. Dabei wurden Erfahrungen aus der Praxis und der Lehrtheorie berücksichtigt. Es ist sehr viel Literatur zum Thema Change Management vorhanden. Vielfache Handlungsempfehlungen werden den Führungskräften gegeben, dennoch gibt es eine klare Forschungslücke was die Qualität der Anwendungsempfehlungen betrifft. Der Autor beleuchtet den Begriff Organisation und den Wandel als Ausgangspunkt dieser Arbeit. Dabei werden die Besonderheiten in der Gestaltung von Veränderungsprojekten großer Unternehmen im Vergleich zu KMUs kurz gegenüber gestellt. Es kann deutlich aufgezeigt werden, dass die Art des Wandels und die Dringlichkeit für eine Veränderung in der Bedeutung für das Top-Management entscheidend sind bei der Auswahl der Veränderungsinstrumente und dem Grad der Teilhabe der betroffenen Mitarbeiter. Im Gegensatz zum sehr akut angelegten ‚Radical Change‘ ist bei einem evolutionären Wandel eine Teilhabe und breite Anwendung von verschiedenen partizipativen Techniken möglich. Mehr als 75 % der Change-Projekte scheitern auf dem Weg zu einem erfolgreichen Projektabschluss. Es werden Risiken, Misserfolgsfaktoren und Managementfehler bei Veränderungsprojekten aufgezeigt. Dabei wird deutlich, dass sich Hauptgründe für ein Scheitern meist in fehlerhaften Einschätzungen oder Handeln des Managements begründen. Viele der genannten Erfolgsfaktoren zeigen überschneidende Schwerpunktfelder für ein erfolgreiches Veränderungsprojekt im Sinne von Change Management auf. Abschließend werden die bedeutendsten Erfolgsfaktoren zusammengefasst und es wird versucht, einen Transfer für die KMU zu leisten. Hierzu gibt es bislang kaum systematische Untersuchungsergebnisse - ein Transfer vieler Erfolgsfaktoren ist aber denkbar, da jedes CM-Projekt unterschiedliche Rahmenbedingungen hat und die Reaktionen der Betroffenen unabhängig von der Organisationsgröße zu sein scheinen.
