Jedoch sind Veränderungserfolge nicht nur von fachlichen Faktoren abhängig, sondern im erheblichen Maß mit der Beteiligung der Organisationsmitglieder zu realisieren. Diese müssen zur Verhaltensveränderung motiviert werden, was mit einer zielgerichteten internen Kommunikation erreicht werden kann. Die vorliegende Arbeit hat das Ziel, die interne Kommunikation nicht als Mittel zum Zweck, sondern als zentralen Erfolgsfaktor im Veränderungsprozess zu positionieren. Um dieses Ziel zu erreichen, wird zunächst der kausale Zusammenhang von Veränderungsprozessen und Kommunikation anhand der Modelle von Kotter und Lewin herausgearbeitet. Relevanz und Umfang verhaltensphysiologischer Aspekte werden dann mithilfe des 4-Ohren-Modells von Schulz von Thun verdeutlicht. Welche Faktoren die interne Kommunikation beeinflussen, wird eine Darstellung der Kommunikationsinstrumente und -strukturen sowie deren Kommunikatoren zeigen. Die Untersuchung erfolgt durch Experteninterviews aus Sicht der Führung, Mitarbeiter und Berater, wobei sich die Beraterperspektive an erfolgreich umgesetzten Beispielen aus der Praxis orientiert. Damit die Untersuchung zielführend ist, wird sie von Hypothesen geleitet, aus denen ein hypothetisches Modell entworfen wird, das den Interviews eine der Untersuchung adäquate Struktur verleiht. Die Untersuchungsergebnisse zeigen den Stellenwert interner Kommunikation und leiten Handlungsfelder für deren praxisorientierte Anwendung im Rahmen des Veränderungsprozesses ab. Zentrale Erkenntnis dieser Arbeit ist, dass erst das Zusammenspiel der Erfolgsfaktoren den Veränderungserfolg maximiert und interne Kommunikation dabei einen erheblichen Einfluss hat.
