Organisationen, also auch KMU, sind gezwungen, sich in einem kontinuierlichen Veränderungsprozess permanent anzupassen. Daraus ergibt sich für die Betriebe die Notwendigkeit einer organisationalen Lernfähigkeit und deren Operationalisierung in organisationalen Lernprozessen. Das entwickelte partizipative Gestaltungskonzept integriert theoretische Ansätze der Organisationsentwicklung und Theorien des Organisationalen Lernens. Organisationales Lernen wird in diesem Konzept als zielgerichtete Methode eingesetzt, um geplanten Wandel von Organisationen als einen aktiv initiierten Lern- und Veränderungsprozess unter Beteiligung der Mitarbeiter zu gestalten. Betriebsindividuelle Rahmenbedingungen wie z.B. Unternehmenskultur, Kommunikation und Führungsverhalten sowie typische Besonderheiten von KMU werden dabei explizit berücksichtigt. Die theoretisch hergeleiteten konzeptuellen Grundlagen werden in einer empirischen Fallstudie in der betrieblichen Praxis eines KMU evaluiert. Die Arbeit dient zum einen als Basis für die weitere vertiefende Forschung zur Organisationsgestaltung, zum anderen wird für Unternehmen ein praxistauglicher Handlungsrahmen aufgezeigt.
